Future Battery for the Electric Car Future Battery for the Electric Car Future Battery for the Electric CarThe price tag notwithstanding, theres one reason that drivers arent lining up to purchase a Tesla Model S, or a Chevrolet Volt, or a ZAP Alias, or a Fisker Karma for that matter. The hurdle is the very thing that puts those cars on the road in the first place the battery. In a cell phone, lithium ion batteries seem pretty small and nifty. In a car, theyre massive and will only get you so far. Thats not likely to change soon. GMs chief technology officer,Jon Lauckner, has said recently that increased and more efficient manufacturing is not likely to reduce the price or increase the capacity of lithium ion batteries. To see a change, well need a sea change. Thats likely to come in the form of the lithium sulfur battery. This chemistry has long been poised to vanquish the lithium ion battery. With a pure lithium anode rather than graphite, unterstellung batteries can store as much as five and half times the energy that a lithium ion battery can hold. And sulfur is cheap and plentiful. The small downside is that the battery dies after 50 or so cycles. Short Life Span For some time now researchers have thought they understood why lithium sulfur batteries had such short life spans. During use, crystalline sulfur particles would form higher order polysulfides. As these sulfides are all soluble, they would dissolve into the electrolyte, and go anywhere the electrolyte can goincluding the anode side of the battery where they would interact directly with he lithium metal. Working with scientists at SLAC and Stanford University, Johanna Nelson uses powerful X-ray imaging to study lithium sulfur batteries. Image Slac.stanford.edu The misconception arose thanks to a flaw in how sulfur batteries were examined. The usual M.O. was to first cycle the battery until it was useless, or almost so, then take it apart and examine it with an electron microscope. To prepare the di sassembled battery for examination, they had to first wash the elements. Once under the microscope, it appeared that polysfulfides had entirely fled the cathode to ruin the battery elsewhere. In fact, the researchers themselves had inadvertently removed polysulfides from the cathode during their preparations. Johanna Nelson, a researcher at Stanfords SLAC National Accelerator Laboratory, had a better microscope. The labs X-ray microscope allowed Nelson and her colleagues to look inside a battery while it was in use. They were able to zero in on sulfur particles and monitor their behavior as the battery was discharged. What we found is that a tiny bit of these polysfulfides went into the electrolyte, says Nelson. This tiny amount produces large capacity loss. Hardly any polysfulfides had left the cathode. Imaging Results The result flew so hard in the face of what the battery establishment assumed that Nelson and her colleagues doubted what they were seeing. When we first got the ima ging results, we actually thought they were wrongthey were so opposite of what we expected, says Nelson. We said, OK this is wrong, lets repeat it. Convincing ourselves was one of the hardest things. With the new knowledge in hand, electric car and battery manufacturers (who have indeed been calling Nelsons lab) need only find a way to trap those polysuflites on the cathode. One possibility is a yoke-like sheath that can stretch to allow the sulfur to expand. These mere technical challenges mean the higher capacity lithium sulfur batteryand a farther driving carare soon to hit the streets. Talking to industry, it sounds like at most ten years, unless something better comes along, says Nelson. Pretty much if youve solved this problem, youve solved it. The Perils of Top Down Management to Your OrganizationThe Perils of Top Down Management to Your OrganizationYou may not have heard of top down management, or bottom up management, but you are definitely familiar with the former, as its a traditional management style. Essentially, the anfhrer makes all of the decisions and the employees carry them out. In a top down configuration, all employees know what they are supposed to do, and hopefully, they do their tasks responsibly. Granted, few businesses run exclusively on top down management with a dictatorial CEO, but many operate in a modified one, with each department run by a leader who directs (micromanages) the work of other employees. Perils exist to the organization when top down management is the honigweinhod used for managing employees. Here are four problems with top down management. You Miss out on Great Ideas Yes, the boss knows the business and wants the business to succeed, but no one person knows everything. And, even if the boss knows everything about this business, remember your company doesnt operate in a vacuum. You have competitors who challenge you daily. You have clients that change over time. You have market forces going on that will impact your business one way or another. You need ideas and input from other people. Youre paying people to do the work you should listen to their ideas as well. You need to actively encourage their input so that they own the plans and progress. Diversity is hugely talked about these days, but diversity is more than having people with different skin colors sitting in your office. Diversity is about hearing different ideas, honoring the background and experience of your employees, and encouraging respectful interaction for continuous improvement and change management. And, this broader view of diversity means that you need to listen to people who arent sitting in the corner office. But, if you operate with a strict top down management approach, the senior team directs all of the work, and no one learns the skills they need to learn so that they are prepared for a promotion. It Kills Employee Engagement People work for three reasons the money, the challenge, and the sense of accomplishment. In a job that only fulfills one of these needs- the money- most people will spend their time looking to move on. Or, they will look for engagement elsewhere. This is okay- each employee makes choices, and if you want a job where you can just go, do your job and come home and focus on your family and hobbies, thats fine. But, a wise company wants people who are engaged at work. For that to happen, your employees need a challenge and a sense of accomplishment. If your job is to simply do what youre told, it may challenge you, but its not going to challenge you as much as a job in which you have to figure out the details and plan. Youll experience a small sense of accomplishment when you complete any task, but youll experience a better sense of accomp lishment if youve had to figure out what to do and how to do it. Youre more likely to feel satisfaction when youve put some brain power into the work. Succession Planning Is a Disaster When most of the employees in the company just do the work, and a team of leaders comes up with the ideas,what happens when one of those leaders quit? You have to hire from the outside because no one who is lower in the hierarchy knows how to come up with ideas or lead. Its all been done by the management team. While it sometimes makes sense to bring in leadership from the outside, it is better to prepare people from within the organization. You want people to grow in their careers- it keeps them engaged and challenged and gives them a sense of accomplishment. When a senior manager quits, youre stuck. You have to look for an employee from the outside or promote an employee who has little experience in thinking, planning, or directing the work of other employees. Your Employees Are Micromanaged There are so many things that dont matter. For instance, if you do task A first or task B. Sure, it usually makes sense to do task A first, but occasionally it makes more sense to do B first. In a top down management organization, employees are stuck doing A first even when B makes a lot more sense on this particular day. They cant make decisions for themselves. This micromanaging not only makes employees frustrated, it often hurts the business in the long run. Why? Because flexibility gives the employees the option to come up with the best solution for the situation. There is no right way to talk to an angry customer. There are plenty of identifiable wrong ones, but not a single right way. When you have top down management, an employee has to follow instructions from a boss who has never met this customer, doesnt know the exact situation, and cant judge the tension already in the room. Its not effective. Your employees should make the decisions when people are genuinely closest to the situation and the need for a decision. Can You Fix Top Down Management? You dont have to get rid of your hierarchy in favor of some trendy holacracywhere everyone functions as an equal. What you can do is give your employees power and influence over their own sphere. Managers still direct the work, but you allow the employees to carry out the work how they see best. This can grate on the nerves of managers who are used to their word being the equivalent of a commandment issued from on high. But, it can not only reduce the stress and pressure on the leadership team but increase the engagement and happiness of the employees. Youll need to ease into a change. For instance, you can start asking your team for input and then (this is super important) implement at least one of these ideas. You may think that your idea is better, but keep in mind that your team is closer to the actual work than you are- because they are doing it. Try it out. Then, when an employee comes to you with a problem, you can provide a few ideas or brainstorm and then say, but do what you think is best, and mean it. Remember, that even if the employees idea fails, you cant get angry or punish the employee. You can give feedback and work through why the solution didnt work out but you cannot provide punishment for the failure. And, the lack of punishment for failure is the key when you are attempting to break away from a strict top down management style. Remember, people arent used to failing because they arent used to succeeding. Its about learning and learning always has failure associated with it. You have to teach them that its okay to try and fail because otherwise, they wont learn how to try and succeed. If your business currently operates with top down management, begin fixing this perilous situation now. Youll experience a bit of a rocky road, but youll gain a better workforce for your efforts.

A Simple Question With No Easy Answer Staffords quest started well over a year ago when he received a phone call from a reporter working for the Wall Street Journal. The journalist wanted help finding a simple piece of information. He was writing an article about the African oil industry and simply wanted to know the current price for Bonny Light crude oil, the main benchmark price for Nigerian crude. Now remember, this is a Wall Street Journal writer with access to an incredible network of contacts and research, not a casual retail investor sitting at home with pedestrian internet search skills and no industry contacts. You would expect that finding the current price for Africas main brand of crude would be a simple task for a Wall Street Journal writer. You would be wrong. Not only did the writer fail to find the current price for Bonny Light, but the best he could do was get a price from six months ago! We were passing information around faster with the Pony Express 150 years ago. The trouble that the writer was having surprised Stafford, who then realized that he, too, couldnât get access to the current price of Bonny Light. Given that Stafford is the founder of the very popular website OilPrice.com, not being able to find a price for a globally important type of crude did not sit well with him. So Stafford put his head down and got to work. Information Held Hostage; the Ransom? $30,000 Per Year The internet has made information available to everyone with ease. Nowhere is this more true than in the investment world. I can tap into any SEC filing of any company within seconds. It wasnt that long ago that I would have had to request that information by telephone and wait to receive it by mail. The internet has sent the encyclopedia the way of the dodo bird, ruined many a local newspaper, and made the world a much smaller place. It has also leveled the playing field in many cases, especially when it comes to investing. When it comes to obtaining global oil price information, however, the internet has done nothing. We are still completely in the dark. Your first inclination may be to disagree with me. You know that you can look at the current (or historic) price of West Texas Intermediate or Brent crude any time you want. What you are missing is that those are just two oil benchmarks out of hundreds, perhaps even thousands. People generally believe that oil is a single homogeneous substance. A barrel of oil is a barrel of oil is a barrel of oil. That is not the case. In its natural unrefined state, crude oil differs in consistency and density from very thin, volatile, and light oil to very thick, almost solid, heavy oil. It also differs in color, ranging in hue from pitch black to a light golden yellow. Depending on where it is found, each type of oil has very unique properties when it comes to volatility, viscosity, and toxicity. In Canada alone, there are north of 70 different oil blends. You read that correctly - 70! (Click to enlarge) Knowing the exact blend is essential for the refinery process, which has to account for the specific chemical properties and viscosity of the oil being processed. Stafford knew that if he couldnt find pricing for a major type of crude like Bonny Light, then there were countless other prices that would be even harder to get. Staffords quest quickly led him to a discovery: The only place to obtain a fairly complete set of current oil price data required a subscription, which went for $30,000 to $50,000 per year. The people behind this source knew they had the upper hand over people who needed that oil price data, and they exploited it. Even at such exorbitant cost, however, the oil price information wasnt complete. The source only provided end-of-day prices for the various sources of crudes - nothing in real time. This just motivated Stafford more. His focus became finding a way to open up the world of oil prices, making the information available to everyone. But it wasnt easy, and it certainly wasnt cheap. It took Stafford and his team almost 18 months of making phone calls, getting rejected, making more phone calls - over and over again. When Stafford found the right people, they were often reluctant to release the information for fear of ruffling the feathers of senior management. Stafford ultimately succeeded simply by knocking on enough doors across the globe to find enough oil-industry people who were sick and tired of this oil price information being held hostage. Like Stafford, these people felt there should be transparency with respect to this information. Stafford will be out of pocket by a couple hundred thousand dollars per year in order to secure the continued contractual commitments to supply this data. The Result: Global Oil Price Information for Everyone (Finally) Stafford and his team arent done. They are still making calls, sending emails, and adding different blends to their pricing list. After all, itâs 8:00 a.m. on Monday morning- nothing has happened yet and whatever happened last week is mostly ancient history. The second problem with this meeting is that for anyone to be prepared, they have to work Sunday night which is fine on occasion but guaranteed to earn you some serious votes for âjerk of the yearâ from employees and the family members of employees. The solution: If you must run a team meeting on Monday, push it to later in the morning or early in the afternoon. Better yet, push it to Tuesday morning. Round-the-Table Status Meetings You know this meeting. Itâs the one where people move around the room sharing their latest updates, sagas, fantasies, and dreams. Sit in the wrong place and you end up as the 22nd person to offer an update to a group whose bladders are over-strained and brains numb from the politically oriented updates emanating from the mouths of colleagues in far-away functions. The solution: Meet if you must, but set some rules on the updates. Ask people to focus on important news that impacts everyone or to identify challenges that require help from across functions. Do anything to limit the painful march of gratuitous and self-serving status updates that undisciplined round-the-table meetings generate. Recurring Meetings that Have Lost Their Purpose Any recurring meeting where no one can remember why this meeting still takes place is a candidate for immediate elimination. The laws of physics transfer to meetings and a meeting on the schedule tends to remain on the schedule long after it has used up its usefulness in the workplace. One new manager reviewed the recurring list of meetings on his teamâs schedule and canceled two of them because he could not uncover a reason for these meetings to exist. He received more than a few thank-you notes and a few comments from people wondering how he managed to kill this meeting that they had been trying to get rid of for the past year. The solution: Review all of the recurring meetings that you subject your team to or that you are a participant in, and eliminate them from your life and the lives of your team members. If you are not the host of the meeting, inform the host of your intention and of your perspective on the utility of the meeting. If you are the host/sponsor, poll team members and give them a voice and a vote. A bit of draconian slicing of recurring meetings opens up valuable time for other more important activities. Group Word-Smithing Meetings This is any meeting where you pull together a group of people to work on the wording for something: a vision, a mission, a strategy statement, a scope statement in project management. The output of these sessions is typically a series of awkwardly constructed sentences reflecting compromises on the part of the person-in-charge. No one in the room agrees with the final product, but everyone nods their heads in assent as soon as the wording moves beyond ridiculous to just awful in an attempt to make the pain go away. The solution: Never relegate rough wording of anything to a committee. Take a stab at the item in question yourself, bounce it off a few colleagues and when you approach something that is beginning to work for you, very carefully ask for input from a group. Ask clarifying questions, take great notes and then disappear and redraft the statement(s), repeating the process as necessary. Template Strategy Meetings There is no magical process or template or even simple series of steps that help strategic clarity emerge. Conducting a S.W.O.T. (strengths, weaknesses, opportunities, and threats) analysis is not always on the critical path to arriving at an accurate assessment of conditions, and opportunities. And numbers and targets and growth are not strategies. Beware of anyone suggesting they have a simple process for this complex topic. The solution: Invest in a highly qualified and experienced strategy facilitator or advisor who understands how to guide, sometimes lead and sometimes follow in pursuit of developing an actionable, meaningful strategy. The right professional will hold the group accountable to finding answers to the right (difficult) questions that must be answered on the road to strategic clarity. The Bottom Line Meetings are priceless opportunities to connect, communicate, build relationships, and stimulate creative problem-solving. They are also opportunities ripe for overuse and even abuse. Strive to be the manager that respects the power and importance of meetings. These are sung during non-formal marching events typically done when traveling or running as a group. These songs / cadences are done when you are doing PT and not marching to the beat of the drummer of the band in formal appearances.
